In this work we tested a model of the antecedents and effects of organizational commitment (Meyer & Allen, 1991). Workers and clerical staff (N = 172) of a factory which produces electric motors were examined. The instrument was a questionnaire. It was found that affective commitment is determined by the perception of support from the organization (Eisenberger, Huntington, Hutchison & Sowa, 1986), by the idea that the company fosters innovations, by the perception of personal (occupational) and collective self-efficacy. The affective commitment, in turn, produces satisfaction and fosters behaviors of altruism, not prescribed by the occupational role (organizational citizenship behaviors, Organ, 1988). Finally, it was found that the perception of personal selfefficacy influences citizenship behaviors both directly and through the mediation of affective commitment.
